Abstract: Academic publishing faces a critical challenge that extends beyond demographic diversity: the systematic concentration of publication opportunities among a narrow scientific elite. This article examines authorship inequality as a structural disparity rather than merely a representational issue, drawing on six decades of publication patterns across management and organizational research fields. While efforts to enhance diversity as variety remain necessary, the fundamental problem in many fields is disparity: the systematic concentration of publishing opportunities among a narrow elite who repeatedly occupy journal space, convert publication success into prestige, and subsequently leverage that prestige to shape standards of legitimacy, thereby reproducing further publication advantage.

Yet they differ in epistemological traditions, methodological norms, and institutional structures, making them suitable for comparative analysis of authorship inequality.
The Competitive Landscape: Scarcity, Prestige, and Publication Pressure
Publication in top-tier journals has become increasingly competitive across MOR fields. Rejection rates have surged—94% at Journal of Applied Psychology and Journal of Management Studies as of 2024—while review timelines have lengthened (543 days average from submission to acceptance at Journal of Management Studies). Editors frequently interpret these trends as indicators of rigor and quality, framing scarce journal space as reserved for those who "truly deserve it" (Bal et al., 2025).
Yet intensifying selectivity does not necessarily reflect pure meritocratic screening. Publication success increasingly depends not only on research quality but also on accumulated advantages—time, networks, institutional resources—that enable scholars to withstand exceptionally demanding review processes (Zivony, 2019).
Within this system, publication in elite journals functions as a central form of symbolic capital, conferring prestige, professional recognition, and material rewards while shaping career trajectories and future access to resources (Fogarty & Zimmerman, 2019). As Willmott (2011) critically observes, this dynamic can foster "journal list fetishism," where the place of publication is treated as a proxy for scholarly worth, often at the expense of substantive intellectual contribution and pluralism.
DEI Initiatives and Their Limitations
In response to systemic inequalities, major scholarly associations have launched DEI initiatives. The American Psychological Association's strategic plan addresses "systemic inequities and bias" in publishing, aiming to "diversify the community of authors, editors, and readers" and to "address systemic and institutional barriers faced by underrepresented scholars." Counter-narratives and alternative research programs face barriers to recognition, often gaining legitimacy only after dominant agendas lose momentum. This dynamic suggests that concentration may slow scientific progress by constraining the exploration of novel ideas and suppressing methodological diversity.
Moreover, concentration can distort incentive structures within academic organizations. When publication in a narrow set of elite journals becomes the predominant criterion for hiring, promotion, and resource allocation, institutions may prioritize conformity and network connectivity over intellectual contribution. This creates perverse incentives: scholars optimize for journal placement rather than knowledge generation, potentially sacrificing substantive innovation for strategic positioning (Edwards & Roy, 2017; Orhan et al., 2025).

Meaningful progress requires coordinated interventions challenging cumulative advantage, disrupting network closure, redistributing evaluative authority, and creating genuine opportunities for scholars outside established elites to contribute to knowledge production.
The stakes are considerable. If current trends continue, authorship concentration may intensify further, limiting intellectual diversity, stifling meritocratic ideals, and endangering academic career sustainability. Alternatively, sustained commitment to structural equity could create publishing systems better aligned with scholarly values: systems rewarding intellectual contribution over network position, valuing epistemic diversity over paradigmatic conformity, and distributing opportunities based on ideas rather than accumulated advantages.
