Abstract: This article examines the accelerating talent exodus from UK higher education institutions through the lens of organizational tensions, professional identity, and institutional purpose. Drawing on survey research from 780 academic and professional services staff who have left or are considering departure, along with broader sector research, the analysis reveals deeply intertwined tensions between autonomy and accountability, meaning and measurement, and change and continuity. Rather than treating workload pressures, management dysfunction, and compensation issues as isolated problems, this article conceptualizes them as mutually reinforcing "knotted tensions" that simultaneously erode professional identity and amplify dissatisfaction. The analysis demonstrates that many positive features of academic life—intellectual freedom, collegial relationships, and mission-driven work—contain within them the seeds of overwork and disengagement when institutional systems fail to support sustainable practice. Evidence-based organizational responses are identified across transparent workload governance, identity-affirming leadership development, procedural justice mechanisms, and purpose-recalibration initiatives. The article concludes that reversing the talent drain requires institutional leaders to move beyond symptom management toward addressing the structural contradictions that make university work simultaneously deeply meaningful and increasingly untenable.
